UK Bias Training Faces Tougher Test as Duty Rises in 2026

As UK employer duties tighten from October 2026, executive coach Anglie Johns explains why a single bias training session no longer counts as a defensible response.

 
UK employers relying on a single annual unconscious bias training session are being warned the approach is increasingly indefensible, as a tightened legal duty to prevent workplace harassment and discrimination takes effect from October 2026.

According to executive coach and leadership consultant Anglie Johns, the gap between training that is genuinely effective and training that is merely documented is about to become considerably more expensive. "There's no legal requirement to run bias training specifically," said Johns. "The actual obligation is to prevent discrimination and harassment. From October 2026, employers have to show they took all reasonable steps — not just some. A completion report showing staff clicked through a module isn't going to hold up well under that kind of scrutiny."

The concern is backed by research. A 2018 review commissioned by the Equality and Human Rights Commission found unconscious bias training raises awareness effectively but produces thin evidence of genuine behaviour change. A later government review went further, finding no evidence that this type of training shifts workplace representation or pay gaps over the long term — prompting the UK civil service to phase out the standard approach across its own departments.

Johns argues the fix isn't to abandon the conversation about bias, but to stop treating a single session as the whole intervention. "The workshop happens in one room and the actual decisions — who gets shortlisted, who gets the stretch project — happen somewhere else entirely," she said. "The organisations that see real change start by looking at those decisions directly, then build management training and coaching around what they find."

With UK employment tribunal claims having risen sharply over the past year, Johns is urging organisations to move beyond awareness-only sessions and toward approaches that leave behind measurable evidence: a shortlist that looks different a year later, or managers coached through the specific moments bias shows up in real meetings.
